How AI is Radically Reshaping Legal Talent and Staffing Models
In his fifth Today’s General Counsel column, Jared Coseglia examines how AI is rewriting the traditional legal staffing model and changing how corporate legal departments think about full-time, contract, and fractional talent.

For decades, legal departments used a familiar mix of full-time employees, contract professionals, and fractional experts to manage workload, budgets, and business needs.
AI is changing that equation.
As legal teams adopt AI across contract review, legal operations, compliance, privacy, litigation, eDiscovery, regulatory work, and knowledge management, employers are no longer only hiring for current capacity. They are hiring for future AI-enabled productivity.
Jared argues that this is creating one of the most important workforce shifts in the modern legal market: full-time roles are increasingly being shaped around AI fluency, while contract and fractional work is becoming a stronger home for deep specialization, judgment, and experience that technology cannot easily replace.
What the Article Covers
This article explains how AI is changing the value proposition of legal talent.
Full-time hiring is becoming more focused on professionals who can use AI to increase output, improve workflows, analyze information faster, surface risk more efficiently, and help build AI-enabled operating models inside legal departments.
At the same time, contract and fractional talent are not disappearing. In many ways, they are becoming more important.
Jared explains that AI is strong at accelerating repeatable knowledge work, but it is still limited when the work requires contextual judgment, stakeholder management, organizational navigation, political awareness, or highly specialized expertise. That is where experienced contract and fractional professionals can continue to create significant value.
The article also explores how hiring speed is changing. Full-time AI-enabled hiring can take longer because employers are still learning how to define, evaluate, and approve these roles. Contract hiring, by contrast, often moves faster because the need is more immediate and the skill set is easier to assess.
Jared also highlights one of the biggest changes in the market: TruLegal’s contractor-to-FTE conversion rate has moved from 36% in 2024 to under 3% today. The traditional contract-to-hire model is being rewritten as employers separate short-term project execution from long-term AI-enabled workforce planning.
Why It Matters
The future legal workforce will not be built through one employment model.
Legal departments will need a more customized mix of AI-enabled full-time professionals and highly specialized contract or fractional experts. Some roles will require generalists who can use AI to drive productivity across the business. Others will require specialists whose judgment, experience, and subject matter depth cannot be automated.
For employers, this means job descriptions, compensation benchmarks, interview processes, and hiring strategies need to evolve quickly. AI fluency can no longer be treated as a nice-to-have skill for many full-time legal roles.
For legal professionals, the message is equally clear. Those seeking full-time opportunities need to build demonstrated AI fluency. Those pursuing contract or fractional work need to lean into the specialized expertise, judgment, and hard-to-replicate experience that makes them valuable.
The organizations and professionals that understand this shift now will be better positioned to compete in the next era of legal talent.
